How to audit your job ads, structure interviews and shortlist fairly — with tools that actually work.
Start with the advert
Strip out inflated requirements. A demand for ten years' experience on a mid-level role quietly excludes younger and career-changing candidates without improving quality of hire.
Always publish the salary range. It shortens the process, reduces offer declines and narrows pay gaps that follow candidates for years.
Score against the job, not the gut feel
Define four to six criteria before you see a single CV, weight them, and score every applicant on the same scale. Anything that cannot be tied to a criterion should not influence the shortlist.
Structure the interview
Ask every candidate the same core behavioural questions in the same order, capture answers against the STAR framework, and have each panellist score independently before discussion.
Unstructured interviews are among the weakest predictors of performance — and the most vulnerable to bias.
Watch the funnel, not just the hire
Track pass-through rates by stage across demographic groups. If a group drops sharply at one stage, the problem sits in that stage, not in the talent pool.
Stay inside the law
The Employment Equity Act permits affirmative measures but not arbitrary discrimination. Document your criteria, your scores and your reasons — a defensible decision is a written one.
